EMPLOYEE ATTITUDES
ORGANIZATIONAL COMMITMENT
Overall attitudes about the organization one works for.
How do you feel about the company (for example, how do you feel about the university?
Would you prefer to be going to another university?)
- culture, how it views its customers, products that it produces, how does it treat
the environment and employees, etc.
Surveys used to measure this (measures/scale below)
Measures
I talk up this organization as a good place to work
‘’I am proud to tell others that I am part of this organization
This is the best hospital that I have ever worked at
I am glad I chose to work for HSC
I feel strong loyalty to HSC
This organization inspires the very best in me in the way of job
performance
Answer these questions for how I feel about UTM (review for final test)
Three Dimensions
1. Affective: you like it, feel attached to it
2. Instrumental: because the job pays, it costs too much to change, benefits,
commute
3. Normative: committed because you feel you should be, ought to be working in
organization
- moral obligation or organization needs you
- for example, doctors that belong to Doctors Beyond Borders
Consequences of Org Commitment
turnover = quitting one’s job
turnover intent = high means you’re going to quit as soon as possible
- worries managers because replacing employees is time-consuming,
expensive, lowers productivity (due training new employees), etc.
- results in employers or managers keeping employees that are not the best
workers
Low productivity = happy employees (least concerns at work)

for company
Turnover, Org Commitment, and Other Ee Attitudes
Structural equation modelling
More immediate more general
Job satisfaction organizational commitment
Answers which causes which
Research at HSC:
RQ: Will a pay bonus convince nurses not to leave?
Nurses working at Sick Kids Hospital were likely to quit because working with
sick children to avoid high turnover = pay them more?
Pay satisfaction = direct AND indirect effect on turnover intent
- direct (-0.18)
- indirect = multiply path coefficients (-0.05)
Job satisfaction = 0.40 x -0.30
-.18
PAY .39 JOB .40 ORG -.30 TURNOVER
SAT SAT COMM INTENT
Numbers in red are path coefficients
Value of direct path of pay sat:
Value of indirect path of pay sat: .39 x .40 x -.30 =
Value of indirect path of job sat: .40 X -.30 =
Value of direct path of org commitment:
Conclusions:
o Pay satisfaction has more impact than job satisfaction on turnover intent
